The client challenge

As the aluminium manufacturing and packaging business evolved to reflect the new realities in world markets, members of the senior management team were called upon to step up to the challenge by changing their work patterns. This involved deliberately moving away from the day to day tactical issues by delegating these to leaders within their respective teams. In so doing, the business would be better placed to deliver the customer development, marketing, contractual negotiations, service innovation, product evolution and internal supplier management that it needed to meet stakeholder expectations.

Changing behaviours in this way required a root and branch approach delivered over a three month period.

The blackswan solution

Our expert in this field interviewed the client and the delegates’ line managers to agree key objectives and relevant background information. This was backed up by psychometric profiling of the five director-level delegates and a further team profile.

The outputs were fed back to the delegates on a one-to-one basis by an accredited interpreter. This not only established an accurate frame of reference for the development of the workshops but also provided a baseline from which to measure progress.

blackswan designed two one-day workshops tailored to address the results of the management interviews and delegate profiling exercise . The two workshops were spaced three months apart and featured team and individual exercises, case studies, work simulations and a Team Competency Questionnaire.

Working individually with the delegates, blackswan developed a personal action plan to track improvement milestones and provide data for ROI reporting. Between the two workshops, our talent management expert conducted five telephone coaching sessions for each of the delegates over a three month period to re-enforce the learning, track performance against the personal action plan and maintain the momentum for improvement. After the second workshop further diagnoses were undertaken and this generated a report on each delegate detailing progress, opportunities for further improvement and confirmed ROI.

The client outcome

The delegates developed new behaviours to reflect the real and evolving needs of a complex business operating in a competitive environment across a broad geography and user group.

The blended approach over a period of months ensured that learning and experience could be combined to embed the intellectual and emotional shift that was needed.
